Managers remain one of the strongest influences on an employee's day-to-day experience, but their own jobs are becoming harder. Team sizes are growing, individual-contributor work consumes management capacity, trust is strained and many managers lack training or resources.

Manager effectiveness is not only an individual trait. It is an operating condition. Organizations influence it through role design, span of control, selection, training, information, authority, workload and the quality of the systems managers are expected to run.

The practical priorities are to:

- define the manager role before adding more direct reports;
- protect time for coaching and evidence-based conversations;
- train managers for goals, feedback, development and fair decisions;
- give managers the context and resources required to act;
- measure manager experience as well as employee experience; and
- distinguish a manager skill problem from a capacity or system problem.

### What is the ideal number of direct reports?

There is no universal ideal. Gallup's 2026 analysis says effectiveness depends on manager talent, team engagement, individual-contributor workload, work design and the manager's ability to provide meaningful feedback. The U.S. median remained about six direct reports even as the average rose to 12.1.

### Does manager training matter?

The evidence indicates a material enablement gap. Fewer than half of managers worldwide had management training in Gallup's report, and NAMI found much stronger preparedness and lower burnout among adequately resourced managers. Training must be paired with time, authority and usable systems.
